The Freight Forwarding Hiring Math Nobody Runs

October 1, 2026

A dedicated HR manager costs $50,000 a year. That feels like the safe choice.

But here is the math nobody runs.

That $50,000 buys you one person, one network, one set of industry contacts. A specialist recruiter costs a percentage of first-year salary, and only when a placement actually works. For a $75,000 sales hire, that fee is $15,000.

Do the arithmetic. You can place three to five people for the cost of keeping one HR manager on payroll.

Then there is the part every freight forwarder already knows but rarely prices in. Sales hiring in this industry is a numbers game. Roughly one in two or three sales hires becomes a genuine producer. The rest cost you salary, time, and customers before you figure it out.

The variable that changes the equation is the guarantee. A recruiter who defers the fee until the salesperson is actually performing shifts the financial risk off the forwarder and onto the recruiter. No in-house HR arrangement can offer that.

The expensive hire is the wrong one. The fee is never the real cost.

Swipe through the numbers.
